ABSTRACT
PASTORAL CARE FOR INTERGENERATIONAL CONFLICTS AND AGEISM
IN THE KOREAN CHURCH

The purpose of this study is to present practical alternatives to pastoral direction and
practice regarding the elderly in Korean society and the church. To this end, I conducted a
qualitative study of and analyzed the intergenerational experiences of believers in Church K
according to phenomenological research methods.
First, I divided the members of Church K into young and old and then conducted an in-
depth interview about their intergenerational experiences. After examining their experiences, I
interpreted their results in terms of ageism. In doing so, I proposed the following alternatives to
pastoral direction and practice: a pastoral ministry for the elderly who experience alienation, a
new approach to the phenomenon of ‘aging’, a balance between self-discipline and self-
regulation, and a birth of intergenerational autobiographical groups.

국문 초록
한국 교회 안에 나타나는 세대 간 갈등과 노인 차별에 대한 목회 돌봄

본 연구는 최근 한국 사회와 교회 안에 다양한 형태로 나타나고 있는 세대 간
갈등과 노인 차별에 대한 목회 방향과 실천 중심의 대안을 제시하는 것을 목적으로
한다. 이를 위해 나는 질적 연구 방법론 중에서 현상학적 방법론을 활용하여 K교회에서
신앙생활을 하는 성도의 세대 간 경험을 중심으로 교회 안에 나타나는 세대 간 갈등과
노인 차별에 대한 질적 연구와 분석을 진행하였다.
나는 먼저 K교회의 구성원들을 청장년 세대와 노년 세대로 구분한 후, 교회
안에서 신앙생활하고 있는 성도들이 자신이 속한 세대와 다른 세대와의 관계 속에서
어떠한 경험을 하고 있는지에 대한 심층 면담을 진행하였다. 그리고 이러한 과정을 통해
교회 구성원들이 경험하고 있는 세대 간 갈등과 노인 차별, 노년 세대에 대한 이해에
대하여 면밀히 살펴보고 분석한 후, 그 결과를 에이지즘의 관점으로 해석해보았다.
이러한 과정을 통하여 초고령화의 형태로 변해가는 한국 교회의 상황 속에서 노인
차별에 대한 목회 방향과 구체적인 실천 중심의 목회 돌봄 대안으로 상실과 차별,
소외감을 경험하는 노년 세대와 함께하는 목회, ‘나이듦’에 대한 사고의 전환, 자아동화와
자아조절의 균형, 세대 간 자서전 그룹의 활성화를 제시하였다.

SUMMARY
With the elderly population of Korea having seen constant annual growth, Korean society
can be said to have become an aging society. However, there is an institution where the
proportion of the elderly is far greater than that of the general public: the church. It is in the
church where not only the proportion but also the rate of growth is greater—an ever-increasing
task at hand. In most churches (excluding those ministries specializing in such areas), the elderly
form the largest age group of the congregation. Thus, the Korean church has entered into the
“super-aging” category. Furthermore, as the older generation tends to resist change and
unfamiliarity, intergenerational conflicts are aggravated due to Confucianism and patriarchal
values underlying society and the church. Such conflicts have become more serious because of
their ties to such social issues as employment and aging. In particular, new derogatory terms
such as “old worm”, “dirty old man”, “yolo-er”, and “dirt spoon” are constantly being produced,
shared, and publicized. These intergenerational conflicts, large and small, are gaining momentum
within society, the workplace, the church, and the family. Beginning with questions from my
pastoral experience, this study proceeds to ask the following questions. “What do the various
generations in the church experience intergenerationally? Is the super-aged Korean church
heading towards the right ministry direction with respect to the elderly?”
In the midst of worsening intergenerational conflict, we continue to have prejudice
against the elderly. In the Korean church, which has already been in an inverted pyramid with its
elderly majority, there is only a verbal emphasis of the importance of the younger generation.
Therefore, though they form the majority, the elderly are marginalized and thus alienated by the
Confucian value of elderly respect. When they retire from their positions, they are excluded from

all and any former ministries. After Sunday worship, they fellowship over lunch and return
home—a weekly routine for them. In addition, if the pastoral direction of the younger generation
can be said to be established mutually between congregant and pastorate, that of the elderly is
established by the pastor, not the elderly congregant. In many cases, multiple facets of elderly
ministry are tweaked without any elderly input. As a result, the elderly generation are gradually
losing their place and identity in the church.
Therefore, I propose four alternatives to pastoral direction and practice with regards to
the elderly. First, focusing an elderly ministry on experiences of loss, discrimination, and
alienation would reset post-retirement life by overcoming difficulties caused by Confucianism
and societal changes. Second, there must be a shift in thought regarding aging, particularly
against those stereotypes and prejudice about old age. Third, an elderly ministry that balances
faith and practice must stress the importance of balancing both self-discipline and self-
regulation. Lastly, a birth of intergenerational autobiographical groups will overcome
intergenerational gaps in communication and mutual understanding, particularly that of elderly
discrimination.
Through this study, I seek to present the importance of elderly ministry in the church,
focusing on the earnest prayer and tears that date back to the revival period of the Korean church.
Such a recalibration of ministry direction and practice will contribute to a more healthy ministry
that caters to all generations.

국문 요약
한국 사회는 매년 전체 인구 대비 노년의 인구 비율이 늘어나 현재 고령화
사회로 진입하였다. 그런데 교회의 노년 세대 비율은 한국 사회의 노년 인구 비율보다
월등히 높으며, 증가 속도 또한 빠르다. 특수 목회를 지향하는 교회를 제외하면 일반
교회의 경우 전체 교인 대비 노년 세대의 비율이 가장 높은 것이 현실이다. 초고령화
교회로 진입하게 된 것이다. 이와 더불어 유교 영향과 가부장 풍토에 영향을 받는 한국
사회와 교회 안에서는 자신들에게 익숙한 방법을 그대로 유지하려는 성향이 있는 노년
세대와 이에 맞서는 청장년 세대 간의 갈등이 전 분야에 거쳐 점차 심화하고 있으며,
이러한 과정에서 노인 차별의 모습도 나타나고 있다. 이러한 노인 차별은 사회적으로
고령화 문제, 취업 문제 등과 연결되어 더욱 심각하다. 특별히 ‘노인충’, ‘틀딱충’,
‘노슬아치’와 같은 노년 세대에 속한 노인들을 지칭하는 신조어들이 끊임없이 생산되고
공유되어 공론화되고 있으며, 사회뿐만 아니라 직장과 가정, 교회 등 우리가 속한 모든
공동체에서 다양한 형태의 노인 차별이 나타나고 있다. 이러한 상황에서 “교회 안에
있는 노년 세대는 세대 간 관계 속에서 무엇을 경험하는가”, “초고령화된 한국 교회는
노년 세대에 대한 올바른 목회 방향과 이 목회를 실천할 수 있는 대안들을 가지고
있는가” 이 연구는 이러한 나의 목회 경험을 통한 질문으로부터 시작한다.

세대 간 갈등을 바탕으로 노인 차별이 점점 심화하고 있는 상황에서 우리는
노인에 대한 잘못된 선입견과 고정관념을 가지고 노년 세대를 바라보고 있다. 또한,
교회의 세대 구성이 노년 세대로 집중되는 역피라미드의 형태로 변화된 지 이미 오래인
한국 교회의 목회 상황에서 교회는 아직도, 그리고 여전히 다음 세대 목회에 대한
중요성만을 강조하고 있다. 이를 통해, 오히려 교회 안에서 가장 큰 비중을 차지하는
노년 세대는 ‘공경’이라는 유교주의적 사고에 의해서 중심부에서 주변부로 밀려 ‘소외와
차별’을 경험하고 있다. 노년 세대는 자신의 직분에서 은퇴하고 나면, 예배 안에서
자신이 담당하던 순서, 교회 안에서 이루어지는 각종 회의와 프로그램 등 전반적인
부분에 참여하는 것으로부터 배제된다. 그리고 주일 예배를 드리고 준비된 식사를 한 후
함께 모여 대화를 나누고 집으로 돌아가는 형태의 반복되는 삶을 일주일에 한 번씩
경험하게 된다. 또한, 목회 방향을 결정하는 과정에서 다음 세대와 청장년 세대의 목회
방향은 교회와 목회자와의 상호 관계 속에서 설정이 되는 것에 반해, 노년 세대의 목회
방향은 그들의 이야기를 듣기보다는 교회와 목회자가 중심이 되어 일방적으로 노년
세대를 위한 특정 프로그램을 진행하는 형태로 설정되는 경향이 강하다. 결국, 노년
세대에 대한 목회는 많은 경우 목회 방향이 없는 획일화된 프로그램들과 심방으로
대체되고 있는 것이 현실이다. 이로 인해, 교회 안에서 노년 세대는 점차 자신들의 설
자리와 정체성을 잃어가고 있다.
